Engineering forms the largest chunk in the industrial sector in India. Unfortunately, the engineering sector has an underrepresentation of women in its workforce. Only 15% work in the sector. However, this representation shows a very contrasting picture when one considers these numbers compared to women STEM graduates.

India is at the summit when it comes to representing female graduates from science, technology, engineering, and math (STEM). About 40% of graduates from STEM disciplines are women.

So, why are women underrepresented, although they make up nearly half of the graduates coming from the STEM disciplines? The answer is in the crack that exists when taking a jump from a mid-managerial position to a top management post. Women have to navigate through marriage, childbirth and familial responsibilities. Did you know that 50% of all working women leave jobs between junior and middle management levels?

More alarming is the fact that women in the IT industry exit the workforce within the first five years of joining the job. Only 14% graduating with STEM subjects are being converted to professionals in the field. Women who want to rejoin the workforce can’t do the same due to not re-equipping themselves to keep up with the growing demands in a tech job.  Taking steps to upgrade the skills of women engineers can help them gain back lost ground in this field. Here is how women engineers can be upskilled.

Women are multi-taskers. Treat them appropriately

Working in a new organisation is challenging for everyone. But for women, the going can be more demanding. This is because they juggle between home and work. The workplace should be more understanding and adaptable for all employees, especially for women. A secure working environment can go a long way towards embedding a sense of trust in women employees that they will be given adequate space to grow, improve, and prove their capabilities.

Remote working

The opportunity to work remotely can help women retain their jobs. According to a 2019 survey done by VIEWPORT, 45 per cent of women took a break due to motherhood. About 35 per cent left the workforce due to maternity. Approximately 16% of women took time off from work to care for the elderly.

This means that the primary challenges of household chores are primarily on a woman’s shoulders. Therefore, flexible timings and remote working chances can create more women to be assured of putting their best foot forward.

Pay what women deserve

A wage gap still exists despite the best efforts done for its eradication. According to data released by Hired, a woman working full-time in a certain job at an office is paid 3% less than her male counterpart. As many as 70% of women who plan to restart their professional careers after a break due to family responsibilities find it challenging to make it back into the workforce. Around 69% of the women anticipate pay cuts after a break. Every organisation employing STEM graduates needs to work to eliminate this gender pay gap by giving packages that complement their professional skills.

Upgrade their skills and uplift from social biases

Assisting women employees to gain more hands-on experience with keeping abreast of the changes in the tech industry can help them become the assets they set out to be. Upskilling programmes can come in handy for women re-entering the workforce. Most workspaces need to modify their core policies to encourage a woman-friendly environment and avoid favouritism and stereotypes.

There needs to be a realisation from employers who want to bring a social change that women need to upgrade their skills to rejoin work. The organisations must be able to provide skill development and fellowship programmes to attract more women. One of the largest IP-driven incubation labs aimed at nurturing engineering talent and ideas emerging in the technology space – has achieved an enrolment of more than 45% women engineers through such programmes.

The untapped potential of women in engineering and tech fields needs to be leveraged by giving them more job opportunities, and adequate training to grow is the way forward.

The HR function needs to align and rediscover itself to the same. It needs to bring in policies, procedures and practices that support this. Let’s take some examples. Policies on the eligibility of transport allowance for employees may need change.

The process of recruitment would change with fewer in-person interviews. Learning and development programmes may need to be more digital. Companies may be able to offer more attractive work policies for returning mothers with options of work from home.

The benefit and reward management system would need critical refinement

This system would need to look beyond traditional monetary benefits. It will need to bring in aspects that promote mental health and the overall well-being of employees and their families. Organizations that look at the holistic benefit of employees would continue to thrive and grow.

Digital HR will be the need of the hour

The HR function will have to come alive on a robust digital platform. More so, for a mobile app. To ensure easy access to all employees as in-person meetings and discussions will be rarer. Companies will look at investing in a digital platform.

This is to bring the whole HR function, including organization culture, ethos and values into a digital platform. This will help employees to feel and understand the organization they are working in.

HR will need to support the Mental health and well-being of the team

The HR function will move beyond supporting the needs of employees at the office. It will look at the overall well-being of the team. There will be a special focus on mental health. There will need to be strengthened with psychologists, psychiatrists, counsellors working with the team.

HR will look beyond supporting the employees and look at the well-being of their family

There will be a need to make a distinction between home and workplace. Since this is becoming hazy and work timings becoming flexible. The HR function will not only have to focus on the mental health and well-being of their employees but even extend it to their families. Initiatives like awareness sessions, counselling sessions, meditation sessions for family members will have to be brought in the future.

There will be a tremendous focus on virtual team bonding

The hybrid working environment has become a reality. The traditional concept of a team working together at the same location or in office premises will change. The HR function will need to reinvent itself. It will have to be able to help teams bond, collaborate and build camaraderie despite distances.

This would be a critical area. It will define the success of companies and organizations which are able to drive, motivate and build a cohesive team. Even though located in separate places it will thrive and win in the marketplace.

The Learning and Development function would need to bring in digital interventions for upskilling

The present pandemic and the hybrid work model and digital drive have ensured that people would need newer skills to succeed. Most of the new skills and upskilling initiatives will need to be delivered virtually and hence the learning and development function will need to change. Bringing in online learning programmes with the use of new-age digital interventions like gamification, simulations and VR will bring an enhanced learning experience.

To sum up quickly, the new year promises to be a special year for the HR function. With a clear need and scope of reimagining and reinventing itself. The focus will be a lot more on digital and the overall health and well-being of employees and their immediate families.
